Background: Aged care is complex but nursing programs in Australia provide minimal gerontology content and most aged care placements occur in first year. The Transition to Practice in Aged Care (T2PAC) program at a Queensland university was developed to facilitate third-year nursing students' transition into aged care, addressing workforce shortages and growing interest in gerontology careers. Objective: To explore clinical facilitators' perceptions of the T2PAC program in enhancing nursing students' gerontological knowledge, clinical competence, and work readiness for specialising in gerontology. Study Design: A qualitative exploratory design using in-depth interviews with a convenience sample of clinical facilitators involved in the T2PAC program across multiple aged care sites. Methods: Interview questions were mapped to the three program elements: Registered nurse preceptorship, seminars on complex aged care topics, and student-led case study presentations. Questions explored clinical facilitators’ observations of changes in students’ knowledge, clinical competence, and work readiness for gerontological nursing over an 8-week placement. Data were analysed using reflective thematic analysis. Results: The program commenced in 2022 and a consistent group of CFs (n=7) supported 91 students undertaking T2PAC across two organisations. Findings highlighted how T2PAC supported students' clinical development and readiness for aged care practice, as well as enablers and barriers experienced by clinical facilitators. Conclusion: Clinical facilitators’ perspectives offered a critical lens through which to evaluate transition-to-practice programs in aged care. Findings informed refinement of the T2PAC program and the evidence-base for national gerontology nursing curriculum, policy and workforce planning.
